HR software: what it is, key modules and how to choose it in 2026

HR software is the set of tools an organisation uses to manage people data and processes: recruiting, onboarding, administration, payroll and analytics. Choosing it well starts with pinning down the team's bottleneck (finding candidates, coordinating the process or the admin side), not with the platform that has the most features. Then you ask for itemised quotes, test the tool on a real vacancy and roll it out in phases. For a recruitment agency or a staffing firm, the decisive piece is usually the combination of an ATS and active sourcing.

What is HR software

HR software is the set of tools an organisation uses to manage the data and processes related to its people: recruiting, onboarding, documentation, payroll, training and analytics, either in a single platform or across several connected applications.

If the ATS is the filing cabinet for applications, HR software is the whole personnel office.

Which modules HR software for recruiting includes

HR software built for recruiting is made up of five modules, and not every company needs all five:

  • ATS. Centralises applications, interviews, scorecards and the status of each process.
  • Active sourcing. Finds professionals who have not applied to any job post.
  • Onboarding. Organises paperwork, owners and tasks until the new hire starts.
  • Administration and payroll. Manages employment and salary data; in a staffing firm, check how it connects with hiring.
  • Analytics. Measures time, channels and outcomes, provided the team records consistent data.

Training, performance or time tracking complete the catalogue if you manage your own workforce.

All-in-one platform or connected tools: which one to pick

An all-in-one HR platform brings every function into one environment; a best-of-breed stack combines connected applications. Neither model wins by default: what decides is how information flows and who maintains it.

Among large Spanish companies, 80% had started the digital transformation of HR, with 57% at an early stage and 23% at an advanced stage, according to the report Endalia published on HR digitalisation. It describes large organisations, not agencies.

A small consultancy gets more from an ATS plus a sourcing tool than from a performance module; a staffing firm, from the link with payroll administration. The scope of your HR software should follow your business model.

How to tell which problem your HR software has to solve

In recruiting, the problem HR software has to solve is rarely a shortage of candidates; it is how the team finds, contacts and delivers profiles. The typical agency bottlenecks: sourcing scattered across email, LinkedIn and spreadsheets, duplicated work between consultants, follow-ups that depend on personal reminders and little visibility into where each process stalls.

Having tools is not the same as having digital processes. ERP use in Spanish companies rose from 12.5% in 2007 to 46% in 2017, according to this report on ERP adoption in Spanish companies, which does not mean recruiting is connected. Maturity is best diagnosed from day-to-day work:

What you observe What to fix
Each consultant keeps their own database Unify fields and responsibilities
There is an ATS, but conversations live outside it Define how interactions are logged
Exports and imports keep repeating Review integrations and field mapping
Reports exist, but nobody trusts them Agree on definitions and quality checks

Digital HR transformation works best in phases: first tidy the process, then connect tools and, once the data is reliable, automate.

The difference between an ATS and an AI sourcing tool

The ATS organises recruiting; the AI sourcing tool finds the people to start it with. The ATS receives whoever responds to a job post; sourcing starts with the recruiter, who identifies professionals and reaches out. Both channels end in the same process.

Active sourcing matters more in a tight market: in Q4 2025, Spain recorded 155,737 vacancies, 7,719 more than a year earlier, 86.3% of them in services, with an average labour cost of €3,382.67 per worker per month (+3.8%), according to the INE Quarterly Labour Cost Survey.

In AI sourcing, an inference is not a credential: spotting English in a work history does not replace checking the level. When you assess AI in human resources, keep automating tasks separate from evaluating people.

HeyTalent brings both modules into one tool: the profile it finds on LinkedIn goes into its ATS without an export. If you run Teamtailor, Viterbit or Workable, active sourcing does not replace that ATS: check whether the profile already exists before reaching out and log the reply in the agreed system afterwards.

Comparison of HR software types in 2026

The three types of HR software an agency compares in 2026 are the ATS, the all-in-one HR platform and the AI sourcing tool. They differ in purpose, in what they leave uncovered and in how they are priced:

Tool type Main purpose What it does not cover Typical pricing basis Best for
ATS Organise applications and hiring stages Finding candidates who have not applied Per user, scope and implementation Teams with application volume
All-in-one HR software Connect administration, payroll and people management Active sourcing and candidate outreach Per module, headcount and setup Companies with broad internal HR needs
AI sourcing Find, filter and contact profiles Payroll and employment administration Per access, usage and data enrichment Headhunters, agencies and active sourcing

Without comparable quotes there is no reliable cost per type, so the table shows how each one is priced instead.

Where HeyTalent fits in HR software for agencies

HeyTalent covers the recruiting layer of HR software built for agencies and headhunters: active sourcing, contact data, outreach and an ATS. It does not cover administration, payroll or managing your own workforce, which stay in the all-in-one HR software or the ERP.

For sourcing, HeyTalent extracts LinkedIn profiles in real time, so candidates' experience is up to date at the moment of the search. On top of those profiles it applies Boolean search and custom AI variables that rank candidates by fit, and an email and phone finder completes the contact data.

For outreach, HeyTalent runs LinkedIn sequences (invitations, follow-ups and InMails) and gathers the team's replies in a single inbox. The company reports a 2.5x higher response rate for its users thanks to those automated sequences, a multiplier on each user's previous rate.

For hiring management, the HeyTalent ATS costs nothing: a branded careers page, public job posts pushed to Google Jobs or private link-only posts, customisable application forms, a candidate database with filters and one pipeline per job that you share with the client, choosing which stages they see. What you pay for is sourcing: plans start at €93/month billed annually, according to HeyTalent's published pricing.

The limit: if your bottleneck is payroll, shift planning or workforce performance, HeyTalent does not solve it. To test it against a real vacancy, you can see HeyTalent in action.

How much HR software costs: what to ask for in a quote

The cost of HR software depends on users, modules, usage and implementation, and it only compares well with itemised quotes. Ask every proposal to separate licence, setup, migration, training, integrations and maintenance, and ask what happens when you exceed the contracted usage.

Also check whether the ATS is charged separately. Some sourcing tools include it at no cost (HeyTalent charges only for the sourcing layer), which changes the comparison against a per-user paid ATS.

What to test in the demo before buying HR software

An HR software demo should replay a recent vacancy from your team, not the vendor's pitch: sourcing, outreach, interviews, client presentation and close. Have a consultant run a routine task, verify what data flows to and from your ATS, CRM, payroll or ERP, ask for a sample invoice with your expected usage and confirm how you will get your data back if you switch vendors.

AI is still a minority practice: in Q1 2024, 7.48% of Spanish companies reported using AI and, among them, 22.01% used it to automate workflows or support decisions, according to INE data on business use of artificial intelligence.

How to implement HR software step by step

HR software is best implemented by starting with a narrow process, such as one family of roles, before migrating the whole historical database. Ask the vendor for a timeline with acceptance criteria and name an internal owner.

  1. Map the real journey of a vacancy, from opening to client.
  2. Define the expected outcome with an observable bottleneck and its baseline.
  3. Clean up before migrating duplicates and empty fields, testing a sample first.
  4. Train with real tasks, such as stopping a sequence.
  5. Review incidents and remove steps that add no value.

Data protection and AI in HR software

Data protection is part of the design of AI-powered HR software. Spain's data protection authority (AEPD) points out that AI applied to CV screening must build in safeguards from the initial setup and that, where there is high risk, an impact assessment must be carried out beforehand, according to its guidance on AI for CVs and job profiles. Set role-based access and retention periods, decide who reviews automated recommendations and never use inferences about age or sensitive attributes.

Which metrics measure the return on HR software

The return on HR software is measured by comparing the team's work before and after on similar vacancies, not by counting features. For staffing firms, responding to shifts in demand also counts: Spain's public employment service (SEPE) reports a 1.30% rise in temporary contracts and a 0.83-point increase in the temporary employment rate compared with 2023, according to its National Labour Market Report.

  • Time to submission of a candidate who meets the criteria.
  • Quality: how many candidates reach a client interview.
  • Manual workload spent copying data and updating statuses.
  • Outreach response with genuine interest, not just any reply.
  • Operational errors: duplicates and repeated contacts.

A set of recruitment KPIs should help you decide what to change. Value the time freed up at the team's real internal cost and subtract the total cost of the tool, without turning those hours into revenue: the goal is less effort moving information and more time assessing talent.
